What to Look for When Hiring a Senior Pastor: 10 Qualities That Matter Most

Finding the right senior pastor is one of the most significant decisions a church will ever make. This is not a hiring process like any other. You are not filling a role — you are inviting a shepherd. The person who stands behind your pulpit will shape the spiritual culture of your congregation, disciple your leaders, and set the tone for everything that follows. That is why the search must be bathed in prayer, grounded in Scripture, and guided by more than a polished resume or a compelling preaching clip. Here are ten qualities your search team should be looking for.

  1. A Genuine Love for God

Everything else flows from this. A pastor who loves God privately will lead people toward God publicly. Look for someone whose devotional life is real, whose prayer life is consistent, and who genuinely hungers for the presence of God above the applause of people. Jesus said the greatest commandment is to love the Lord your God with all your heart, soul, and mind (Matthew 22:37). A senior pastor must model that from the inside out.

The pulpit is not a platform for opinion. It is a place for the Word of God. Humility in a senior pastor creates safety for the entire staff and congregation.

Has this person led a team before? How did those people feel about being led by them? A senior pastor who cannot retain, develop, or inspire staff will struggle to build a healthy church culture. Look for someone who has multiplied leaders around them, not just managed them.

Pastoral ministry is fundamentally relational. A pastor who loves the spotlight more than the sheep will eventually lose both. Look for someone who is genuinely moved by people’s pain, who shows up in hard moments, and who sees every person as someone worth fighting for. “Be shepherds of God’s flock that is under your care, watching over them” (1 Peter 5:2).

Ministry surfaces every weakness. A senior pastor needs to be someone who has done the inner work, who is self-aware, who handles conflict with grace, and who does not crumble under pressure. “A bishop must be above reproach, sober-minded, self-controlled, respectable” (1 Timothy 3:2).

A senior pastor sets the missionary culture of a church. If they are not burdened for the lost, the congregation will not be either. Look for someone whose heart still breaks for people who do not know Jesus (Luke 19:10).

What a pastor does when no one is watching is who they actually are. Look for financial integrity, moral consistency, and a reputation that holds up under honest scrutiny. “We aim at what is honorable not only in the Lord’s sight but also in the sight of man” (2 Corinthians 8:21).

Finally, the right pastor is not just the most gifted. They are the most aligned. Pray for someone whose God-given vision fits the specific calling and season of your congregation. “Where there is no prophetic vision the people cast off restraint” (Proverbs 29:18).
